I've seen some with early Audi A4 needles, they look pretty cool if you can get hold of some.
Not in E30s any more

Red pin stripe works well 
E34 x 1 - V8 + lots of CF

Take the needles off and put a coat of red nail varnish on them

You don't need to remove the glass - everything comes out from the back of the cluster. Once you remove the cluster from the dash you will see the fixing screws (from memory they are small star head screws) that hold on the rear cover. Remove these and the entire cluster comes away from the housing. A wee tip - once you've got it apart don't touch any of the surfaces of the gauges with bare fingers - use latex gloves. Avoids seeing greasy fingerprints inside the cluster once it's all back together.

Can you take the cluster out without removing the whole dash?

Yes, remove two top screws, remove panel in front of steering cowling, knurled nut behind dash, remove 3 or 4 screws along bottom of cluster, pull et voila.
